Peran Career Satisfaction dalam Memediasi Pengaruh Perceived Organizational Support dan Career Adaptability terhadap Job Hopping Intention pada Generasi Z

Abstract

Fenomena job hopping pada Generasi Z menjadi perhatian organisasi karena tingginya kecenderungan karyawan muda untuk berpindah pekerjaan dalam waktu relatif singkat. Kondisi ini dapat meningkatkan biaya rekrutmen, mengganggu stabilitas organisasi, serta menghambat pengelolaan talenta. Penelitian ini bertujuan menganalisis peran career satisfaction dalam memediasi pengaruh perceived organizational support (POS) dan career adaptability terhadap job hopping intention pada Generasi Z. Penelitian menggunakan pendekatan kuantitatif dengan desain survei terhadap karyawan Generasi Z yang bekerja di Indonesia. Data dikumpulkan melalui kuesioner yang mengukur POS, career adaptability, career satisfaction, dan job hopping intention. Analisis data dilakukan menggunakan path analysis untuk menguji pengaruh langsung maupun tidak langsung antarvariabel. Hasil penelitian menunjukkan bahwa POS dan career adaptability berpengaruh positif terhadap career satisfaction. Selanjutnya, career satisfaction berpengaruh negatif terhadap job hopping intention. Selain itu, career satisfaction berperan sebagai mediator dalam hubungan antara POS dan career adaptability dengan job hopping intention. Temuan ini mengindikasikan bahwa dukungan organisasi dan kemampuan adaptasi karier yang tinggi dapat meningkatkan kepuasan karier, yang pada gilirannya menurunkan kecenderungan Generasi Z untuk berpindah pekerjaan. Penelitian ini memberikan kontribusi terhadap pengembangan literatur perilaku karier dan menjadi dasar bagi organisasi dalam merancang strategi retensi karyawan yang lebih efektif.
