Learning Organization and Organizational Commitment As Drivers of Employee Performance: The Mediating Role of Job Satisfaction

Abstract

This study examines the causal relationships among learning organization, organizational commitment, job satisfaction, and employee performance at PT Krakatau Bandar Samudera, a port company in Banten, Indonesia. The research was motivated by the need to clarify how organizational learning and commitment contribute to employee performance, both directly and through job satisfaction as a mediating variable. A quantitative approach was employed using survey data collected from 204 employees through structured questionnaires. The data were analyzed using Partial Least Square-Structural Equation Modeling (PLS-SEM) to test the proposed hypotheses and mediation effects. The results show that learning organization has a positive and significant effect on employee performance and job satisfaction, while organizational commitment significantly affects job satisfaction but does not have a significant direct effect on employee performance. Job satisfaction also has a positive and significant effect on employee performance. In addition, job satisfaction partially mediates the relationship between learning organization and employee performance, and fully mediates the relationship between organizational commitment and employee performance. These findings indicate that employee performance is strengthened more effectively through a supportive learning climate and enhanced job satisfaction. The study concludes that organizations should prioritize learning-oriented practices, commitment-building policies, and satisfaction-enhancing work conditions to achieve sustainable performance improvement.
